This study aimed to optimise workforce diversity management as a strategy to improve human resource productivity at CV Az-Zahra Fresh Fruit, a fresh fruit retailer in Samarinda, East Kalimantan. The company was found to have significant demographic diversity, particularly with regard to age, ethnicity, regional origin and work experience. A qualitative approach was used, involving stages of observation and initial situation analysis to identify potential miscommunication and competency gaps. This was followed by the design and implementation of an educational programme on the concepts and strategies of diversity management. The activity included the owner and all company employees. The study's results show that, while diversity at this company is currently managed based on moral values and learning motivation, the main challenges include barriers to intercultural communication and differences in employees' initial competencies. To integrate this diversity, key strategies were implemented, including standardising the work language, strengthening an ethics-based organisational culture as a unifying force, and implementing an internal mentoring system by senior employees. Collectively, these diversity management practices have been proven to contribute positively to improving service quality, operational efficiency and intergenerational synergy, this positioning CV Az-Zahra Fresh Fruit as a leading company.
